Downsizing in term of management is an intentional reduction in the size of a workforce at all staffing levels in order to survive a downturn, improve efficiencies, or become a more attractive candidate for acquisition or merger. Used often as a euphemism for indiscriminately firing the employees . The downsizing process is affecting the organizations and employees by changes in individual responsibilities and the work process. When there are layoffs, employees are required to do more with less input and source. In simpler words, delayering is a process to reduce the size of business hierarchy, especially in terms of a reduction management . Delayering process will creates more flatter organisational structure consequentially it lead to greater workloads on managers. On a brighter side, process of delayering will reduces cost and the chain of commands. Thus the decision making will be more effective and quicker. Despite that, managers whom remains may fear of losing their jobs and will reduces jobs securities. Plus, delayering may results in outsourcing of some functions where manager responsibilities are much bigger and they have to bear all the burden themselves. Not only it will increase the levels of stress, the outcomes and decision making may not be as good quality as when working with more people. Theoretical Framework This study is postulated on the theories, concepts and principles regarding on Workplace Bullying and its impact on employees productivity and performance. According to Einarsen’s conceptual framework Model (see Figure 1) of the nature and cause of workplace bullying (Einarsen 2003; as cited in Einarsen, 2005), three elements can describe the causes of workplace bullying: individual, social and organizational. Hoel and Stalin (2003; as cited in Lewis, 2004) suggested that there are four antecedents to organizational causes of workplace bullying, namely: the changing nature of work, how work is organized, the organizational culture, and leadership. The changing nature of work can be attributed to globalization, mergers and the current economic recession, among others (McCarthy, 2003).

The Five-Factor Model as a Measure of Personality Traits It is often that bullying has been associated with personality traits, thus understanding how an individual’s personality develops proves crucial towards formulating decisive counter-measures. As further expounded by Gul-E-Sehar and Fatima (2016), bullying is considered “a form of behavior of a stronger individual or group intended to harm a weaker person frequently and in different ways” (Gul-E-Sehar & Fatima, 2016, p.52). Bullying is either directly or indirectly experienced, usually resulting in victimization and/or discrimination.
